Einsatz von computerbasierten Algorithmen/Big Data in der Personalauswahl: Möglichkeiten, Chancen und (ethische bzw. eignungsdiagnostische) Grenzen

This bachelor’s thesis investigates ethical concerns in the context of using computer-based algorithms in personnel selection, with a particular focus on discrimination, transparency, and fairness. Through a comprehensive literature analysis, both the potential risks and opportunities of these technologies were discussed.

 

Special attention was given to algorithmic discrimination, which often results from biases in training data and disadvantages certain groups such as women and ethnic minorities. Additionally, the challenges of the lack of transparency in decision-making processes, often described as the "black box" phenomenon, were discussed, which undermines trust in these systems. The results show that the integration of diverse and representative training data and continuous monitoring are essential to counteract the mentioned ethical concerns. The necessity of implementing anti-bias mechanisms in the design phase of algorithms was also highlighted to actively minimize discrimination and promote fairness. Besides the risks, the positive aspects were also examined, including the possibility that algorithms can provide more objective assessments by operating independently of emotional and subjective influences.

 

The thesis also emphasizes the importance of transparency and traceability of algorithmic decisions for the acceptance and fairness of personnel selection processes. In conclusion, it stresses the urgency of conducting further research to improve the practical application of these technologies and fully understand their ethical implications, especially concerning newer developments such as generative AI models.
